目的研究工作沉浸对医生职业发展的影响,为优化公立医院人员管理提供参考。方法采用分层随机抽样对北京市22所公立医院765名医生进行问卷调查,运用OLS回归和Bootstrap方法分析工作沉浸对职业发展的影响,并检验组织制度支持和组织资源支持的中介效应。结果工作沉浸与医生职业发展呈正相关,工作沉浸高的医生在价值实现、晋升晋职和交流培训方面表现更佳。组织制度支持和组织资源支持的中介作用显著,管理者职业发展更易受工作沉浸影响。结论工作沉浸通过组织制度支持和组织资源支持对公立医院医生职业发展产生影响。建议完善组织制度,加大资源支持,分类分层提升医生工作沉浸,促进其职业发展,助力人才队伍建设和公立医院高质量发展。

ObjectiveTo investigate the impact of work immersion on doctors’ career development and provide references for optimizing personnel management in public hospitals.MethodsA stratified random sampling method was employed to conduct a questionnaire survey among 765 doctors from 22 public hospitals in Beijing. OLS regression and Bootstrap methods were utilized to analyze the influence of work immersion on career development and to examine the mediating effects of organizational systems and resource support.ResultsWork immersion was positively correlated with doctors’ career development. Doctors with high levels of work immersion demonstrated superior performance in terms of value realization, promotion, and training. The mediating role of organizational system support and organizational resource support was significant, and managers’ career development was more susceptible to the influence of work immersion. Conclusion Work immersion influences the career development of doctors in public hospitals through organizational system and resource support. It is recommended to improve organizational systems, enhance resource support, and promote work immersion among doctors in a categorized and stratified manner to facilitate their career development, bolster talent team construction, and contribute to the high-quality development of public hospitals.
