【摘要】目的 调查我国三级公立医院护士薪酬满意度,分析其影响因素,为稳定护士队伍提供参考。 方法 依托第5次“全国改善医疗服务行动第三方评估”项目,选取全国31个省(自治区、直辖市)及新疆生产建设兵团共136家三级公立医院护士进行调查。应用SPSS 23.0软件对数据进行统计学分析。结果 护士薪酬满意度为43.6%。医院所在地区、医院类型、护士工作年限、职称、所在科室、聘用形式、行政职务和教学任务担任情况、工作负荷、休息室提供是否充足以及对子女从医态度等,是护士薪酬满意度的影响因素。结论 三级公立医院护士薪酬总满意度较低。应从国家层面和医院层面完善绩效分配制度,切实体现护士劳动价值,从而稳定护理队伍。

Abstract Objective To investigate the salary satisfaction of nurses in tertiary public hospitals in China, analyze the influencing factors, and provide reference for stabilizing the nursing staff.Methods Based on the fifth "third party evaluation of national action to improve medical services" project, nurses from 136 tertiary public hospitals in 31 provinces (autonomous regions and municipalities directly under the Central Government) and Xinjiang Production and Construction Corps were selected for investigation. SPSS 23.0 software was used for statistical analysis.Results The salary satisfaction of nurses was 43.6%. Location of hospital, type of hospital, nurse's working years, professional title, department, employment form, administrative position and teaching task, work load, sufficient lounge and medical attitude to children, etc., were the influencing factors of salary satisfaction of nurses. Conclusion The overall salary satisfaction of nurses in tertiary public hospitals was low. It should perfect the performance distribution system at the national level and the hospital level to reflect the labor value of nurses, so as to stabilize the nursing team.

护理人力资源流失是当前很多医疗机构面临的问题[1]。薪酬待遇是护士离职的重要影响因素之一[2]。护士薪酬满意度较低会产生职业倦怠感,降低工作积极性,进而影响护理服务质量[3]。《进一步改善医疗服务行动计划(2018-2020年)》(国卫医发〔2017〕73号)指出,各省级卫生健康行政部门要建立满意度管理制度,通过满意度测评,查找影响医患双方满意度的突出问题,并持续改进[4]。目前,我国基于大样本量的护士薪酬满意度影响因素相关研究较少,多数研究仅进行了单因素分析,且影响因素多集中于护士个体因素(如年龄、学历、职称等)[5]和工作环境因素(如每周工作时长、工作强度和医患关系等)[6-7]。本研究依托第5次“全国改善医疗服务行动第三方评估”项目,调查了我国136家三级公立医院护士薪酬满意度,并分析了其影响因素,以期为制定科学的护理薪酬分配制度提供参考,从而稳定护士队伍。
