摘要:
目的在霍耐特承认理论视域下,了解轮岗护士长的工作困境并提出对策,为医院护士长岗位管理提供参考。方法2024年9月-11月,采用目的抽样法选取某市4所公立医院的20名轮岗护士长为研究对象,对其进行半结构访谈,并运用Colaizzi 现象学分析法提炼主题。结果轮岗护士长的工作困境包含自我认同困境(归属感双重剥离、组织情感承诺缺失),他人认同困境(交接工作形式化、决策权弱化),集体认同困境(专业能力持续发展不受重视、学科建设连续性受阻)。结论轮岗护士长的负性工作体验揭示了其职业认同危机。医院应搭建组织支持网络,完善护士长轮岗制度,彰显护士长专业价值。
Abstract:
ObjectiveTo understand the work dilemmas of head nurses in rotation and propose countermeasures from the perspective of Honneth’s Recognition Theory, and to provide reference for the post management of hospital nurse managers.MethodsBetween September and November 2024, 20 rotating head nurses from four hospitals in a specific city were selected as research subjects using purposive sampling. Semi-structured interview was conducted, and the Colaizzi 7-step analysis method was utilized to extract themes.ResultsThe work dilemmas of rotating head nurses encompass self-identity dilemma (double stripping of sense of belonging,lack of organizational emotional commitment),others’ identity dilemma (formalization of handover work,weakening of decision-making power),collective identity dilemma(the sustainable development of professional ability is ignored,the continuity of discipline construction is blocked).Conclusion This study reveals the professional identity crisis of rotating head nurses through their negative work experience. Hospitals should establish an organizational support network, improve the rotation system for head nurses, and highlight the professional value of head nurses.
